In the United States there is a chronic shortage of qualified physics teachers. To fill the gap, many schools have placed teachers without a specific degree or certification in physics classrooms. To support them, an intensive three‑year professional development (PD) program was launched, aimed at these out‑of‑field teachers.

The study examined how personal disposition—attitude, motivation, and confidence—affected outcomes. Teachers who were enthusiastic about the PD showed significant gains in physics content knowledge, adopted more student‑centered methods, and reported higher self‑efficacy. Those less engaged made more modest progress.

These findings indicate that offering training alone is not enough; it is essential to create learning environments that spark curiosity, reflection, and confidence. Including discussion sessions, constructive feedback, and emotional support can turn a simple course into a truly transformative experience. Future PD designers should treat “disposition” as a key factor, making interventions more effective and ultimately improving students’ physics learning.

The concept of "disposition" falls within educational psychology as a multidimensional construct, encompassing epistemic beliefs, perceived self‑efficacy, and motivational orientation. Prior research has shown that high Bandura self‑efficacy promotes the selection of more complex teaching strategies and persistence in the face of challenges. Within PD, guided reflective practice enables teachers to compare their beliefs with empirical evidence, facilitating cognitive restructuring. Moreover, collaborative learning based on communities of practice amplifies a sense of belonging and reduces the isolation typical of out‑of‑field teachers. Cognitively, the intervention likely activated synaptic plasticity in fronto‑parietal networks responsible for conceptual integration, enhancing the ability to transfer theoretical knowledge into classroom practice. Finally, qualitative assessment revealed that the most positive participants displayed greater openness to formative feedback, a crucial element for metacognition and continuous adaptation of classroom practices.
